Zorginstellingen moeten inspelen op de steeds complexere zorgbehoeften van ouderen en tegelijkertijd rechtvaardige, hoogwaardige zorg blijven bieden aan een groeiende groep zorgvragers (Jones & Dolsten, 2024). Tegelijkertijd transformeren snel evoluerende digitale technologie\u00ebn het werk in de gezondheidszorg en de organisatie van de zorg (Isidori et al., 2022). Deze ontwikkelingen stellen hogere eisen aan het leiderschap van leidinggevenden in de zorg. Van hen wordt steeds vaker verwacht dat zij relationele vormen van leiderschap toepassen, waarbij soft skills, zoals empathie, een cruciale rol spelen (Cummings et al., 2018; Henderikx & Stoffers, 2022).\n\nHet onderzoek naar leiderschap binnen de nursing contexts is de afgelopen tien jaar aanzienlijk toegenomen (Cummings et al., 2021). Daarbij wordt het belang benadrukt van leiderschapsbenaderingen die de continue competentieontwikkeling van nurses ondersteunen, en daarmee hun competence-based employability (Van der Heijde & Van der Heijden, 2006). Tegen deze achtergrond hebben deze ontwikkelingen belangrijke implicaties voor de rol van nurses in de ouderenzorg. Ze benadrukken dat het versterken van de competence-based employability van nurses een voortdurende investering in professionele ontwikkeling vereist. Deze ontwikkeling wordt in belangrijke mate gefaciliteerd door het dagelijkse leiderschap van leidinggevenden.\n\nEerder onderzoek toont verder aan dat competence-based employability essentieel is om hedendaagse werkgerelateerde uitdagingen het hoofd te bieden en om de kwaliteit van de zorg te handhaven en te verbeteren. Tegelijkertijd is de ontwikkeling van employability afhankelijk van de context. Vanuit een relationeel perspectief wordt employability waarschijnlijk bevorderd wanneer een hoge mate van complementaire fit wordt bereikt tussen supervisors en nurses in hun dagelijkse werkrelatie. Als gevolg daarvan is employability een centraal onderwerp geworden binnen onderzoek naar human resource management (HRM).\n\nBelangrijkste bevindingen\n\nStudie 1 bood een synthese van empirisch bewijs over leiderschap van leidinggevenden als antecedent van employability. Het systematische literatuuronderzoek omvatte 17 artikelen en liet overwegend positieve verbanden zien tussen leiderschap van leidinggevenden\u2014zoals transformationeel leiderschap, Leader\u2013Member eXchange (LMX), dienend leiderschap en waargenomen ondersteuning\u2014en employability van werknemers.\n\nStudie 2 onderzocht de veronderstelde verbanden tussen relational leadership, perceived supervisory support for development en perceived opportunities for professional competence development. De resultaten lieten zien dat supervisors\u2019 relational leadership niet direct samenhing met nurses\u2019 competence-based employability. De empowermentdimensie van relational leadership bleek echter positief gerelateerd aan perceived supervisory support for development die op haar beurt samenhing met ontwikkelingsmogelijkheden. Deze mogelijkheden waren positief geassocieerd met de dimensies anticipatie en optimalisatie, organisatiegevoel en balans van employability.\n\nStudie 3 richtte zich op hoe people management\u2014met name relational leadership in combinatie met de toepassing van zowel generieke als maatwerk HR-praktijken\u2014samenhangt met competence-based employability van nurses. De bevindingen laten zien dat supervisors employability ondersteunen door het opbouwen van hoogwaardige dyadische relaties. Tevens bleek dat relational leadership psychologische veiligheid ondersteunt, wat helpt verklaren hoe leiderschap samenhangt met inzetbaarheid.\n\nStudie 4 onderzocht hoe leeftijds- en geslachtsgelijkheid binnen supervisor\u2013nurses dyads samenhangen met Self-Other Agreement (SOA) op verschillende dimensies van relational leadership. De resultaten tonen dat niet-directionele leeftijdsgelijkheid samenhing met hogere SOA voor empowerment en zorgzaamheid. Tevens bleek dat SOA voor zorgzaamheid, ethisch handelen en visie afnam wanneer supervisors ouder waren dan hun nurses.\n\nTheoretische implicaties\nDit proefschrift levert een bijdrage aan onderzoek op het snijvlak van relational leadership en competence-based employability. Overkoepelend onderstrepen de bevindingen dat competence-based employability een relationeel en contextgevoelig proces is dat zich ontvouwt via dagelijkse sociale uitwisselingen. Het werk verfijnt de theorievorming door leiderschap multidimensionaal te benaderen en psychologische veiligheid te identificeren als een cruciaal mechanisme.\n\nPraktische implicaties\nHRM-afdelingen in de ouderenzorg moeten gericht investeren in de ontwikkeling van relationeel leiderschap. Dit kan via regelmatige ontwikkeltrajecten met intervisie en coaching. Daarnaast kan het gebruik van 360-gradenfeedback (SOA) helpen om inzichtelijk te maken hoe leiderschap wordt ervaren en waar verbeterpunten liggen. Het cre\u00ebren van een psychologisch veilig klimaat is essentieel om leergedrag en reflectie op de werkvloer te stimuleren.","summary":"DUTCH SUMMARY (TRANSLATED)\n\nIntroduction\nThe aging of the population is exerting increasing pressure on healthcare systems worldwide, with particularly acute consequences for elderly care. Healthcare institutions must respond to the increasingly complex care needs of older adults while continuing to provide equitable, high-quality care to a growing group of care recipients. Simultaneously, rapidly evolving digital technologies are transforming healthcare work and the organization of care. These developments place higher demands on the leadership of managers in healthcare. They are increasingly expected to apply relational forms of leadership, in which soft skills, such as empathy, play a crucial role.\n\nResearch into leadership within nursing contexts has increased significantly over the past ten years. This highlights the importance of leadership approaches that support the continuous competence development of nurses, and thus their competence-based employability. Against this background, these developments have important implications for the role of nurses in elderly care. They emphasize that strengthening nurses' competence-based employability requires continuous investment in professional development, largely facilitated by the daily leadership of managers.\n\nPrior research further shows that competence-based employability is essential for coping with contemporary work-related challenges and for maintaining and improving the quality of care. At the same time, the development of employability is context-dependent. From a relational perspective, employability is likely fostered when a high degree of complementary fit is achieved between supervisors and nurses in their daily work relationship. Consequently, employability has become a central topic within Human Resource Management (HRM) research.\n\nKey Findings\n\nStudy 1 provided a synthesis of empirical evidence on managerial leadership as an antecedent of employability. The systematic literature review included 17 articles and showed predominantly positive links between managerial leadership\u2014such as transformational leadership, Leader-Member eXchange (LMX), servant leadership, and perceived support\u2014and employee employability.\n\nStudy 2 investigated the hypothesized links between relational leadership, perceived supervisory support for development, and perceived opportunities for professional competence development. The results showed that supervisors' relational leadership was not directly related to nurses' competence-based employability. However, the empowerment dimension of relational leadership was positively related to perceived supervisory support for development, which in turn was linked to development opportunities. These opportunities were positively associated with the anticipation, optimization, corporate sense, and balance dimensions of employability.\n\nStudy 3 focused on how people management\u2014specifically relational leadership combined with the application of both generic and tailored HR practices\u2014is related to nurses' competence-based employability. The findings show that supervisors support employability by building high-quality dyadic relationships. It also appeared that relational leadership supports psychological safety, which helps explain how leadership relates to employability.\n\nStudy 4 examined how age and gender similarity within supervisor-nurse dyads are related to Self-Other Agreement (SOA) on various dimensions of relational leadership. The results show that non-directional age similarity was associated with higher SOA for empowerment and caring. It also appeared that SOA for caring, ethicalality, and vision decreased when supervisors were older than their nurses.\n\nTheoretical Implications\nThis dissertation contributes to research at the intersection of relational leadership and competence-based employability. Overall, the findings underline that competence-based employability is a relational and context-sensitive process that unfolds through daily social exchanges. The work refines theory development by taking a multidimensional approach to leadership and identifying psychological safety as a crucial mechanism.\n\nPractical Implications\nHRM departments in elderly care should invest specifically in the development of relational leadership. This can be done through regular development tracks with intervision and coaching. In addition, the use of 360-degree feedback (SOA) can help clarify how leadership is perceived and where areas for improvement lie.
